Abstract

This study aims to identify the influence of Career Development and Self-Regulation on the Organizational Commitment of civil servants in the Transportation Agency of Kubu Raya Regency. The research employs an associative approach, with a saturated sampling technique. The respondents consist of 45 employees working in the Transportation Agency of Kubu Raya Regency. Data analysis was conducted using multiple linear regression analysis with SPSS 25 software. The tests conducted in this study include validity testing, reliability testing, normality testing, linearity testing, and multicollinearity testing. Hypothesis testing was performed using simultaneous testing (F-test) and partial testing (T-test). Based on the results of hypothesis testing, both simultaneous (F-test) and partial (T-test), it is found that Career Development and Self-Regulation simultaneously have a positive and significant effect on Organizational Commitment. Partially, Career Development has a positive and significant effect on Organizational Commitment, while Self-Regulation has a positive but not significant effect on Organizational Commitment.

Interestingly, while self-regulation also shows a positive influence, its partial effect on organizational commitment is not statistically significant. This particular finding warrants further attention, potentially indicating a more complex or indirect relationship for self-regulation within this context compared to the direct impact of career development opportunities. Overall, this study makes a valuable contribution to understanding the antecedents of organizational commitment within the Indonesian public sector, offering specific insights for human resource management in regional agencies. The clear distinction between simultaneous and partial effects provides actionable information for policymakers aiming to enhance civil servant commitment. While the findings are robust for the specific context, the limited scope to a single agency and relatively small sample size restrict the broader generalizability. Future research could benefit from comparative studies across multiple agencies, larger sample sizes, or the exploration of mediating factors that might explain the observed non-significant partial effect of self-regulation, thus enriching the understanding of these complex relationships.
